Justice, Ethics, and Spirituality at Work: A Model for Predicting Deviant and Citizenship Behaviors of Employees

Abstract
Background and objective: Workplace spirituality, as an emerging organizational concept, plays a vital role in fostering an ethical climate and mitigating deviant workplace behaviors. It reflects employees’ sense of connectedness, meaningfulness, and deep engagement with their work, which can enhance motivation, commitment, and ethical conduct. the present study explores the mediating role of workplace spirituality in the relationship between ethical climate and deviant workplace behavior among employees .

Methods and Materials: This applied research employed a descriptive–correlational design. Data were collected through library and field methods using a structured questionnaire. Instrument validity was confirmed by subject-matter experts, while reliability was established through composite reliability, average variance extracted, and Cronbach’s alpha. The study population consisted of 260 employees, from which a sample of 152 was determined using Morgan’s table. Hypotheses were tested through structural equation modeling using PLS software.

Results: Findings indicated that workplace spirituality was negatively associated with deviant workplace behavior and mediated the relationship between organizational justice and deviant behavior. Furthermore, ethical climate showed a positive relationship with workplace spirituality and a negative association with deviant workplace behavior. Workplace spirituality also mediated the relationship between ethical climate and deviant workplace behavior.

Conclusion: In conclusion, the study underscores the central role of workplace spirituality in reducing deviant behaviors by strengthening the ethical climate and moderating the influence of organizational justice. Fostering spirituality and an ethical climate can help organizations cultivate a fairer, more ethical, and more productive work environment that enhances both employee satisfaction and organizational outcomes.
